The Coaching Clinic 3

During the first decade of Google, its company culture and approach to management, were dominated by the quirks and paradigms of smart engineers and highly educated technical specialists. Then, in 2008, Google launched Project Oxygen in an attempt to address a culture and management crisis. They spent years analyzing a mountain of HR and business performance data to determine what behaviors make for a successful manager. The results shocked many: the first seven items on the top ten list of qualities of successful managers at this tech giant were all soft skills. And on top of the list? Coaching skills....

In my own work with technical experts in knowledge organizations, I too see that great employees don’t automatically make great managers. Instead of putting people with outstanding technical skills in management positions and hope for the best, successful organizations ensure they actually have people there with the tools and skills needed for effective leadership.

The Coaching Clinic™ is a two-day course that provides technical experts and both seasoned and emerging leaders with an easy-to-implement process for taking a coach approach in their role as manager within the organization.

This program is NOT about becoming a

full-time, certified coach. This course is for professionals to become more effective in their roles as managers and getting better results through a coaching mindset and skills.

For example, a common challenge for knowledge workers as managers is that under stress they tend to take up more and more work themselves. These same managers would greatly increase their effectiveness by relying more on others, not just themselves, to deliver results. This requires delegating and coaching instead of micro-managing, even when they think they have more knowledge or better answers.

Modern knowledge organizations put increasing pressure on technical experts to serve as leaders of people, not mere managers of projects. The Coaching Clinic equips managers to engage in workplace conversations so that team members have the motivation, clarity and confidence they need to take initiative. As a result, they enable staff to think, innovate and do more of the heavy lifting in support of the organization’s results.

The Coaching Clinic helps managers to get comfortable with, and develop a team culture for, giving and receiving feedback. Being able to give actionable feedback and feedforward like a coach is the strongest tool in one’s management toolbox. In my experience, it is also the skill that most managers struggle with.

The Coaching Clinic effectively combines theory with practice through a mix of learning formats based on best practices from adult education and experiential learning. During two dynamic training days, each participant engages in a minimum of 10 coaching sessions as a coach, as a coachee, and as an observer. This is a hands-on learning experience!

Though I tailor each course to the specific needs and context of client organizations, the following are the five content areas that form the foundation for each Coaching Clinic:

1. Being a Coach Coaching hinges around trust. The Coaching Clinic therefore starts with an exploration of what it takes to build trust and how to create a coaching environment. We look at the impact of our intentions, our relationships, and our language on building trust. Each participant assesses what personal shifts need to happen for them to become a more effective manager-coach.

2. Coaching Conversation Model Participants will learn a practical and proven five-step model for effective

Objectives & ContentThe Coaching Clinic equips technical experts to become more effective in their roles as (senior) managers through a coaching mindset and toolbox.

• learn and experience a proven and practical model for coaching conversations in the workplace

• practice advanced interpersonal skills, and learn how to listen and ask questions like a coach

• become a more effective manager who can develop rapport and trust with diverse colleagues

• prepare to apply a coaching approach into your management roles at work

coaching conversations in the workplace. They will practice this model along with powerful questions to ask at each step in the coaching conversation.

3. Coaching Skills Participants learn a set of powerful coaching skills that are essential for today’s manager-coach. These include: Contextual Listening, Discovery Questioning, Giving Feedback and Acknowledging, And they’ll get to put all this into practice right away in actual coaching conversations.

4. Personal Styles In an interdisciplinary and international work environment, managers can simply not afford to be able to connect with just a few people and not with others. The Personal Coaching Styles Inventory (PCSI) helps managers understand their own communication style(s) and that of others. Recognizing these style distinctions can make a significant difference in their approach to people as it enables them to choose most effective mode for building rapport, asking questions and connecting with others.

5. Coaching in Organizations The purpose of the Coaching Clinic is to bring about meaningful change and results in the workplace. Throughout the training, participants will capture key insights and commitments to implement coaching in their jobs in an Action Plan. This includes actionable topics as how to coach for staff commitment, and any barriers or challenges to coaching and how to address these.
